Pengaruh Work-Life Balance Dan Sistem Kerja Hybrid Terhadap Kepuasan Kerja Dosen Politeknik Negeri Ambon

Abstract

Penelitian ini menganalisis pengaruh work-life balance (WLB) dan sistem kerja hybrid terhadap kepuasan kerja dosen Politeknik Negeri Ambon (Polnam). Berlatar belakang tantangan geografis, keterbatasan infrastruktur digital, dan tiadanya kebijakan formal, penelitian kuantitatif eksplanatori ini mengambil sampel 84 dosen tetap melalui simple random sampling. Data kuesioner skala Likert 5 poin terbukti valid (rtabel=0,213) dan reliabel (Alpha>0,87), lalu dianalisis menggunakan regresi linear berganda dan uji asumsi klasik. Hasil deskriptif menunjukkan WLB berkategori baik (mean=3,96; 73,7% setuju), sedangkan sistem hybrid (mean=3,05; 45% setuju) dan kepuasan kerja (mean=3,42; 49,4% puas) berkategori sedang. Secara parsial, WLB (β=0,487; t=5,472; p=0,000) dan sistem hybrid (β=0,325; t=4,452; p=0,000) berpengaruh positif dan signifikan. Secara simultan, kedua variabel berpengaruh signifikan (F=43,127; p=0,000) dengan kontribusi 51,6% (R2=0,516). Kontribusi efektif WLB (31,5%) lebih dominan dibanding sistem hybrid (21,3%). Disimpulkan bahwa WLB dan sistem hybrid meningkatkan kepuasan kerja dosen Polnam. Disarankan agar Polnam merumuskan kebijakan tertulis, menyediakan infrastruktur pendukung, pelatihan digital wellbeing, serta meningkatkan kesejahteraan dan karier dosen.
