Strategi Koping Generasi Z dan Milenial terhadap Tekanan Kerja Digital: Tinjauan Sistematis dan Relevansinya bagi Indonesia

Abstract

Transformasi digital telah mengubah dinamika kerja dan pengalaman psikologis pekerja muda di Indonesia. Generasi milenial dan Generasi Z menghadapi tuntutan kerja yang semakin kompleks, termasuk konektivitas tinggi, fleksibilitas kerja, dan ketidakpastian karier. Penelitian ini bertujuan mengkaji secara sistematis strategi koping dan mekanisme adaptif dalam menghadapi tekanan kerja di era digital. Penelitian menggunakan pendekatan Systematic Literature Review (SLR) dengan pedoman PRISMA 2020. Data diperoleh dari Scopus, PubMed, Google Scholar, dan Garuda pada periode 2022 hingga 2026, dengan total 11 studi yang disintesis secara tematik. Hasil menunjukkan bahwa tekanan kerja digital memicu berbagai respons psikologis, seperti stres, burnout, dan kecemasan, yang berkaitan dengan intensitas kerja dan ketidakpastian karier. Pekerja muda merespons melalui strategi koping multidimensional, meliputi problem-focused coping, emotion-focused coping, dukungan sosial, serta penguatan kompetensi digital. Efikasi diri digital dan motivasi intrinsik berperan penting dalam menjaga keseimbangan psikologis sekaligus mendukung kinerja adaptif. Mekanisme adaptif terbentuk melalui interaksi faktor individu, organisasi, dan budaya. Kepemimpinan yang suportif, lingkungan kerja yang aman, dan nilai kolektivis terbukti memperkuat resiliensi dan kemampuan adaptasi. Temuan ini memperkuat Model Transaksional Stres dan Koping serta Teori Konservasi Sumber Daya dalam menjelaskan proses adaptasi psikologis pekerja muda di era digital.
