Abstract

Persaingan bisnis yang semakin ketat menuntut perusahaan untuk mengoptimalkan kinerja sumber daya manusia guna mencapai keunggulan kompetitif. Dalam konteks ini, job satisfaction menjadi faktor krusial karena berpengaruh terhadap loyalitas dan produktivitas pegawai, khususnya di sektor manufaktur yang identik dengan tuntutan kerja tinggi dan rutinitas berulang. Penelitian ini bertujuan untuk menganalisis pengaruh job demand, emotional exhaustion, dan work engagement terhadap job satisfaction pegawai perusahaan manufaktur di Tangerang. Penelitian ini menggunakan pendekatan kuantitatif dengan metode kausal korelasional. Sampel penelitian terdiri dari 110 pegawai tetap yang telah bekerja minimal satu tahun, yang dipilih melalui teknik purposive sampling. Analisis data dilakukan menggunakan metode Partial Least Square - Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa job demand dan emotional exhaustion berpengaruh negatif terhadap work engagement dan job satisfaction, sedangkan work engagement berpengaruh positif terhadap job satisfaction. Penelitian ini mampu memperkuat kerangka teoretis dan praktis dalam pengelolaan SDM yang berkelanjutan, serta menjadi dasar empiris untuk perumusan kebijakan dalam meningkatkan kepuasan kerja pegawai.
