Pengaruh Illegitimate Task Dan Effort Reward Imbalance Terhadap Job Satisfaction : Peran Commitment Sebagai Mediator

Abstract

Peningkatan beban kerja dan ketidakseimbangan antara usaha dan imbalan (Effort-Reward Imbalance) menjadi tantangan yang dapat menurunkan kepuasan kerja karyawan. Penelitian ini bertujuan menganalisis pengaruh Illegitimate Task dan Effort-Reward Imbalance terhadap Job Satisfaction dengan Commitment sebagai variabel moderasi pada karyawan manufaktur di Kabupaten Tangerang. Metode penelitian menggunakan pendekatan kuantitatif dengan Structural Equation Modeling–Partial Least Squares (SEM-PLS) terhadap 146 responden yang dipilih melalui purposive sampling. Hasil penelitian menunjukkan Illegitimate Task berpengaruh negatif terhadap Job Satisfaction, sedangkan Effort-Reward Imbalance berpengaruh positif. Commitment memoderasi hubungan Illegitimate Task terhadap Job Satisfaction secara negatif dan memoderasi hubungan Effort-Reward Imbalance terhadap Job Satisfaction secara positif. Saran bagi manajemen adalah memastikan kesesuaian pembagian tugas, menjaga keseimbangan usaha dan imbalan, serta memperkuat Commitment karyawan melalui lingkungan kerja positif. Penelitian ini berkontribusi pada pengembangan teori perilaku organisasi, khususnya peran ganda Commitment dalam memengaruhi hubungan variabel pekerjaan terhadap Job Satisfaction di konteks manufaktur Indonesia.
